¿¬±¸¹æ¹ý: Á÷Á¢ÀûÀΠȯÀÚ °£È£¿¡ Á¾»çÇϸ鼭, ÇöÀç ¼Ò¼Óº´¿ø¿¡¼­ÀÇ ÀÓ»ó°æ·Â 1³â ÀÌ»ó, 40¼¼ ÀÌ»óÀÇ Á¾ÇÕº´¿ø Áß³â ÀÓ»ó°£È£»ç 137¸íÀ» ´ë»óÀ¸·Î ÇÏ¿´´Ù. ÀÚ·á¼öÁýÀº 2022³â 9¿ùºÎÅÍ Àü¹®Á÷ Àھư³³ä, °£È£Á¶Á÷¹®È­, ÀçÁ÷Àǵµ¿¡ °üÇÑ ÀÚ°¡º¸°íÇü ¼³¹®Áö¸¦ ÅëÇØ ÀÌ·ïÁ³´Ù.

¿¬±¸°á°ú: ´ë»óÀÚµéÀÇ Æò±Õ ¿¬·ÉÀº 44.7¡¾3.5 ¼¼¿´°í, 90% ÀÌ»óÀÌ ±âÈ¥ ¿©¼º °£È£»ç¿´´Ù. ȸ±ÍºÐ¼® °á°ú, Àü¹®Á÷ Àھư³³ä(¥â=.34, p<.001), ÀÏ-»îÀÇ ±ÕÇü(¥â=.24, p=.007), ±Ù·Îȯ°æ ¸¸Á·µµ(¥â=.19, p=.024)´Â Áß³â ÀÓ»ó°£È£»çÀÇ ÀçÁ÷Àǵµ¿¡ À¯ÀǹÌÇÑ ¿µÇâÀ» ¹ÌÄ¡´Â °ÍÀ¸·Î ³ªÅ¸³µ´Ù.

Purpose: This study aimed to identify the effects of professional self-concept and nursing organizational culture on the intention of retention of older nurses over 40 years old by examining the relationships between such variables.

Methods: Middle-aged nurses who were currently involved in direct patient care and had at least one year of clinical experience were recruited from general hospitals. The questionnaires were administered to 137 middle-aged nurses in September 2022.

Results: The mean age of participants were 44.7¡¾3.5 years, and more than 90% were married female nurses. The professional self-concept (¥â=.34, p<.001), work-life balance (¥â=.24, p=.007), satisfaction of work environment (¥â=.19, p=.024) significantly predicted the nurses¡¯ intention of retention at work.

Conclusions: Based on these findings, nursing interventions enhancing professional self-concept are needed to increase middle-aged nurses¡¯ intention of retention. The introduction of flexible work hour systems that improve nurses' satisfaction of working environments is also essential to increase the intention of retention in middle-aged nurses.
